Behavioral Signals: What They Reveal That Resumes Can't
There's a version of every evaluation you never see: the version before the candidate polished their answer.
The false starts. The moments of confusion. The paragraphs they wrote and then deleted. The point where they got stuck, thought for a while, and changed direction. That process — invisible in the final submission — is where the real signal lives.
This is the core insight behind behavioral signal capture. And it's why we built it into the foundation of LevelHire's evaluation engine.
What behavioral signals are (and aren't)
Behavioral signals are patterns in how someone engages with a problem over time. They're not personality assessments. They're not MBTI. They're observable, measurable data points about how a person's thinking actually unfolds.
The signals we track fall into three categories:
1. Temporal patterns
How long does someone spend reading the problem before starting? Do they jump straight to typing, or do they pause and think first? When do they slow down — at the beginning, when mapping the problem, or later, during implementation? How does their pace change when they hit something unfamiliar?
Temporal patterns reveal problem-solving methodology. Engineers who pause before writing tend to reason about problems more systematically. Candidates who start immediately and backtrack frequently often have good instincts but less structured thinking. Neither is inherently better — it depends on the role and your team's working style.
2. Revision behavior
How much does someone edit their work? Do they revise as they go (indicating iterative thinking) or do they delete large blocks and restart (indicating they work from mental models that may have failed)? Do they go back and modify earlier sections after completing later ones (indicating systems thinking)?
High revision counts combined with forward progress often signal strong self-correction ability — a trait that correlates strongly with senior engineer performance. Low revision counts might indicate confidence (good) or lack of critical self-reflection (bad). Context determines which.
3. Exploration patterns
For technical challenges that involve reading provided context (architecture docs, API specs, codebase excerpts), we track what candidates look at, when they look at it, and how often they reference it during their work. This reveals how someone uses available resources — a critical skill in any real engineering environment.
The best engineers don't memorize everything. They know what they know, know what they don't know, and know where to look. That behavior is visible in signal data.
Why this matters more than the final answer
Imagine two candidates complete the same backend challenge. Both produce working code. Both handle edge cases. Both write clear comments.
Candidate A wrote 300 lines in 45 minutes with minimal revision, referencing the provided API spec exactly twice.
Candidate B wrote 200 lines in 90 minutes, revised their data model three times in the first 20 minutes, referenced the spec constantly, and added a comment explaining a tradeoff they decided not to implement but would revisit given more time.
If you only see the final output, these candidates look roughly equivalent. The behavioral data tells a completely different story. Candidate B is demonstrating exactly the kind of careful, context-aware engineering that scales in a growing company.
The bias problem behavioral signals help solve
Traditional interviews are extraordinarily susceptible to affinity bias — the tendency to favor candidates who are similar to ourselves. This is partly because interviews are primarily social evaluations. We're assessing communication style, confidence, cultural fit. These metrics are proxies at best, and biased proxies at worst.
Behavioral signals are largely independent of how someone presents socially. They measure what happens when a person is alone with a problem — which is how most actual engineering work happens.
This doesn't eliminate bias entirely. The problems candidates are given, the time constraints, the evaluation rubrics — all of these can encode bias if they're designed carelessly. But behavioral signals reduce the surface area for bias compared to interviewer judgment alone.
What we don't do with behavioral data
We want to be clear about the limits of this approach.
Behavioral signals are one input, not a verdict. They're most valuable when combined with the substance of a candidate's work — what they built, how they reasoned, what decisions they made. We surface signals to hiring managers as context, not as scores.
We also don't track signals that aren't relevant to work performance. We're not measuring how often someone looks away from the screen or building a stress profile. The goal is to understand how someone thinks — not to surveil them.
Candidates are informed that behavioral signals are captured as part of the evaluation process. Transparency matters, both ethically and practically — candidates who know about signal capture don't perform any differently, because the signals reflect genuine behavior, not performance.
The bottom line
The final answer tells you what a candidate knows. Behavioral signals tell you how they think. Both matter — but at early-stage startups, where you're betting on someone's ability to figure things out in ambiguous situations, how they think matters more.
